I have simply asked them in 1:1 how do they perceive me, what would they recommend me for, what one word will better define me.

Also agree 1x1 can work if they can be honest… but if you’re not sure they can be fully honest with you, then you ask a question in a round about way like “what do you think excellence looks like for someone in my role” where they can talk about it in the abstract without making it just about you directly

Whenever I have one on ones I always provide transparent feedback to staff and ask that they provide the same.  During performance reviews, I ask them to rate me as well.  We also have internal anonymous surveys where they can provide input as well.  I view feedback as a gift to help me learn and grow as a leader and when there is no feedback, it either means that the team is either afraid or unwilling to tell you something.
