I hope this isn’t a trade secret. Our HR instructed us to hire to the quality requirements. Meaning if it’s an average role higher an average person for average pay. No reason to pay top dollar for every role, which helps keep payrolls lower. Ironically at performance review time HR expects us to grade people on a scale like they are all SpaceX employees. I spent most of my time coaching and developing employees because we paused average to below average for the majority of roles unless it was for a special critical skill set. It can work but leaders need to have great coaching and development skills or both the employee and the leader will fail

And our average tenure was under 5 years because pay and benefits were not competitive. Turnover was not a KPI for HR or IT
